Abstract
Higher Level Apprenticeships (HLAs) are expanding rapidly within the UK, yet retaining Gen Z apprentices remains a growing challenge for employers. This study explores how Higher Level Apprentice Consultants interpret their experiences across different stages of their apprenticeship programme, and how the alignment between expectations and workplace realities influences retention.
Using a pseudo longitudinal qualitative design, three cohorts of apprentices (n=19) participated in semi structured focus groups. Thematic Analysis identified five key factors shaping retention: career progression clarity, role expectations, mentorship and development, organisational communication, and work–life balance.
Findings show that apprentices’ expectations evolve significantly over time, with early stage participants prioritising support and culture, mid programme apprentices emphasising personalised development, and final year apprentices seeking clear progression pathways.
The study proposes the “3P’s Retention Framework,” Progression, Personalisation, and People & Culture, as a practical model for strengthening early career retention.
